Speedometer for your HR analytics efforts

Need to know where your HR department is on your analytics efforts?  Here's a speedometer gauge that can help illustrate your progress.  This 4 C's of analytics can help you quickly plan out your roadmap towards being able to advance your analytics maturity level.  Most companies should be at least at the COLLECT level where they have electronic employee databases.  Having it in electronic format is good enough for it to be "big data" and that it doesn't necessarily have to be actively collected because it is supposedly collecting itself already.  Some data have to be actively collected such as employee surveys, competency data, etc.  Hiring data, demographics, attrition, etc, as long as these are in database format in columns and rows, even if there is no effort to collect these actively, these are analyzable data.  Just bring in your analysts to get the next "C" started--CONNECT.  

In the Connect level, data that you have collected can now be analyzed and 'connected' by doing some descriptive statistics or even advanced analytics.  Some basic descriptive statistics should be a good place to start.  Do some basic head counts, slice it and dice that data in meaningful ways.  Go beyond the question of 'how many employees do you have.'  Refine that question further and ask how many employees do I have in the IT department who are eligible to retire?  How many employees do I have in the IT department who have an HR background?  Head counts do not have to be boring.  It can be fun especially when you start to graph and visualize that data.  Pie charts can illustrate which departments have the most MBAs or which department is facing the looming retirement wave head on.  And when you have these data charted and visualized, you are ready for the next level to CORRECT.

The CORRECT stage requires some action but at least at this stage, it should now be data-driven actions.  This stage also means some executive decision-making.  With the data you have collected and connected, these decision-makers can now be equipped with some data and information and do not have to rely solely on gut feelings.  They now have that information on how many IT execs in the software development shop who are getting ready to retire and hence can strategize their next actions towards 'correcting' that situation.  The correction could perhaps be an implementation of a boosted recruitment effort to make sure that you build up your IT execs pipeline.  And with such implementation, it'll be important to make sure that that 'correction' is effective by re-analyzing that retirement wave data a few months or maybe even years later and see if the recruitment effort is having an impact on that retirement data.  The CORRECT stage is also an excellent opportunity to look at how you can operate in leaner ways and eliminate waste.  With data collected and connected, review the data where you can have reduction in waste or complete elimination.  This data could be an excess in the amount of time you spend to get a new hire on board.  In this CORRECT stage, look for ways to streamline that and cut that hiring time shorter.  

Once you have your system in place of COLLECTING, CONNECTING, and CORRECTING, that means you have your data collection in place, your have your data analysts cutting and slicing that data, you have your strategic decision-makers aligned with your data analysts.  You have a working system that is streamlined, collaborative, efficient, and effective.  You now have a system where you are in CONTROL mode.  It's almost like cruise control from here but it does not necessarily mean you stop driving because the level of effort to collect, connect, and correct have to be maintained and sustained.  It gets easier but it does not mean taking  your eyes off the road and your hands off the steering wheel.  Once you achieve that desired speed of 65mph, you would still have to sustain that.  You would still want to track the data you are collecting.  Continue to make the connections and continue to be more proactive and predictive.  Keep your eyes on the road, read the signs, and just be aware of what turns and bumps are coming up so that you can prepare.  Always strive for continuous improvement.  You don't necessarily need to increase your speed but you want to make sure you travel in the most efficient way.  Continue to monitor your gauges (your data) and continue to evaluate your progress in order to keep control.
